The Effects of Authentic Leadership on Medical Staffs Job Satisfaction: The Role of Leader Identification and Emotional Intelligence

Abstract: Most of previous researches try to explain the mechanism of authentic leadership from three perspectives: social exchange theory, social psychological theory and social comparative theory. Drawing on social identity theory and emotional abilities model, this study investigated the mediating role of the followers identification with the leader between the relationship of authentic leadership and medical staffs job satisfaction in a sample of 351 medical staff. The results indicated that: (1) leader identification mediated the relationship between authentic leadership and medical staffs job satisfaction. (2) emotional intelligence moderated the relation between authentic leadership and leader identification in such a way that authentic leadership demonstrated stronger positive influence on leader identification for followers higher in emotional intelligence. In total, the study investigated the process of authentic leadership from a new theoretical perspective, and revealed some new underlying mechanism and boundaries condition between authentic leadership and medical staffs job satisfaction.
